Green Human Resource Management Practices and Organizational Citizenship Behavior: The Mediating Effect of Green Organizational Culture

Abstract

can promote Organizational Citizenship Behavior towards the Environment (OCBE) among
employees in state-owned commercial banks in Bangladesh. It investigates the impact of GHRM
dimensions, like green recruitment and selection, green training and development, and green
performance appraisal management, and examines the mediating role of Green Organizational
Culture (GOC).
Design/methodology/approach: A quantitative research design was employed, and data were
collected through a structured questionnaire from 390 bank employees. Partial Least Squares
Structural Equation Modeling was utilized to examine the hypothesized relationships.
Findings: The results showed that all three GHRM dimensions significantly enhance employees
OCBE. Furthermore, GOC mediates, reinforcing the positive relationship between GHRM practices
and employees' pro-environmental behavior.
Practical implications: This study provides valuable insights for HR practitioners and policy makers
in the banking sector. By incorporating green practices into HR activities and promoting a green
culture, banks can encourage sustainable behavior among employees and contribute to broader
environmental goals.
Originality: This research introduces a novel conceptual framework integrating GHRM practices and
GOC to promote OCBE within a developing country context. Grounded in the Ability-Motivation-
Opportunity theory, it contributes to the growing body of literature on sustainable HRM practice by
emphasizing cultural mediation in the GHRM perspective.
Limitations: The study's cross-sectional design and sector-specific focus limit its generalizability.
Future research is encouraged to adopt longitudinal designs and include diverse industrial contexts
to further validate and extend the proposed conceptual framework.
